Some of the hardest leadership decisions involve your best people. I’ve seen it many times. You have someone who is exceptional at their job. Customers love them. They stand out. They make a difference each time they are there. However, they don’t always follow the rules.

Situations where a leader bends the rules is what gets them into trouble. It’s easy to justify letting things like being late go. You tell yourself they’re worth it. They bring in business. But the moment you treat one person differently, the entire team notices. And that’s when culture starts to slip.

Everybody is watching. Once they notice they will start asking themselves, “Why do they get away with it?” And once that question is in the air, you’ve already lost ground. Because every time you ignore the behavior, you’re giving silent permission for others to do the same.

Leadership isn’t about liking people. It’s about being fair.

That doesn’t mean you ignore the human side. Sit down and have a conversation with them. Recognize their strengths. Ask what’s going on, offer support, and try to help them succeed.

But you also make expectations clear. If the behavior doesn’t change, there have to be consequences.

In the end, consistency is what builds trust. Not talent. Not personality. And not even results.

Consistency.

If you can’t enforce the standards, you don’t have standards. You have suggestions. Once that happens, it’s only a matter of time before performance, culture, and respect start to decline.

That’s another reason why leadership requires courage, especially when it’s uncomfortable.
